The platform gives all applicants the same set of questions, which HireVue says helps eliminate biases.<\/p>\n<p>Proponents of AI-based hiring say it\u2019s a means of <strong>streamlining the hiring process.<\/strong> And, it&#8217;s easy to understand the appeal. Their process screens candidates by asking them to play <a href=\"https:\/\/www.businessinsider.com\/unilever-artificial-intelligence-hiring-process-2017-6\" target=\"_blank\" rel=\"noopener noreferrer\">neuroscience-based games <\/a>to measure traits like risk management or the ability to read contextual clues.<\/p>\n<p>If applicants make it through the games phase, they\u2019ll then continue onto the interview process \u2014 where they\u2019ll record their answers to a series of interview questions. Interviews are not live. Pymetrics analyzes the data to pick out specific trends, then builds algorithms that scan for likelihood to succeed. Prospective candidates, like in the Unilever example, play the games and match to opportunities.<\/p>\n<h2>What are the advantages?<\/h2>\n<p>On the employer side, there\u2019s the element of convenience, of course. For Unilever, the company found that the AI enabled them to hire more nonwhite employees, as well as entry-level staff from a wider range of colleges than they did before adding the technology to their recruiting strategy.<\/p>\n<p>Employers are also hoping that the process can reveal the smaller things that humans miss during the interview process.<\/p>\n<p>According to a <a href=\"https:\/\/money.cnn.com\/2017\/10\/04\/technology\/business\/eyedetect-lies-polygraph\/index.html\" target=\"_blank\" rel=\"noopener noreferrer\">CNN Tech article<\/a>, companies are looking toward pre-employment lie detector tools that help companies see when an interviewee is embellishing their qualifications. While honesty is typically the best policy, we have to say the facial scanning is a bit creepy.<\/p>\n<p>The advantages on the employer side are clear \u2014 obviously, the streamlined method benefits recruiters and companies more than the person who needs a job.<\/p>\n<p>But, there\u2019s some evidence an AI-guided experience could have some positives for the job seeker, as well. So, the main risk for employers is that they\u2019re looking at a solution that isn\u2019t yet proven.<\/p>\n<p>And, when you\u2019re considering AI options that analyze candidates\u2019 word choice, tone, and body language, you might be missing out on some awesome candidates that are \u2014 say, fidgety or uncomfortable while recording responses.<\/p>\n<p><a href=\"https:\/\/infosci.cornell.edu\/information\/news\/newsitem758\/robots-make-poor-hiring-managers\" target=\"_blank\" rel=\"noopener noreferrer\">Cornell professor Solon Barocas<\/a> spoke with the Washington Post and warned job hunters to be wary of any company who is using an algorithm in place of an actual hiring manager.<\/p>\n<p>The professor highlighted Amazon\u2019s failed experiment using an algorithm to evaluate job applications. In it, Barocas suggests companies should err on the side of caution when applying AI to these decisions that do, have significant effects on peoples&#8217; lives.<\/p>\n<p><img loading=\"lazy\" decoding=\"async\" class=\"aligncenter wp-image-130272\" src=\"https:\/\/articles-img.sftcdn.net\/sft\/articles\/auto-mapping-folder\/sites\/3\/2021\/04\/algorithm_700.jpg\" alt=\"algorithm\" width=\"700\" height=\"319\" \/><\/p>\n<p>Algorithms, of course, come with their own biases, as engineers bring their own baggage to the table during development.<\/p>\n<p>So, last month, <a href=\"https:\/\/www.reuters.com\/article\/us-amazon-com-jobs-automation-insight\/amazon-scraps-secret-ai-recruiting-tool-that-showed-bias-against-women-idUSKCN1MK08G\" target=\"_blank\" rel=\"noopener noreferrer\">Amazon scrapped its AI recruiting tool<\/a>, after it was revealed to have some sexist inclinations.<\/p>\n<p>The reason for this is, U.S. tech companies are still struggling to close the gender gap among developers and other technical positions.<\/p>\n<p>Amazon\u2019s AI engine primarily trained by male developers, and had started penalizing women\u2019s resumes. In fact, even the word, \u201cwomen\u2019s,\u201d prompted the AI to downgrade resumes from applicants who attended women\u2019s colleges or listed accomplishments like \u201ccaptain of the women\u2019s basketball team.\u201d<\/p>\n<p>That issue might be a relatively easy fix for the company, but there\u2019s also the issue of masculine language and job applications. Meaning, there&#8217;s a chance that applications like HireVue hold some biases themselves, in spite of their efforts to eliminate the ugly side of recruiting.<\/p>\n<p>For example, the technology was found to place higher value on \u201caggressive\u201d words like captured or executed, more common on male engineers\u2019 resumes.<\/p>\n<div class=\"sc-card-starred-link\">\r\n  <div class=\"sc-card-starred-link__body\">\r\n    <div class=\"sc-card-starred-link__row clearfix\">\r\n      <div class=\"sc-card-starred-link__col-logo\">\r\n        <img decoding=\"async\" class=\"sc-card-starred-link__img\" src=\"https:\/\/articles-img.sftcdn.net\/sft\/articles\/auto-mapping-folder\/sites\/3\/2019\/02\/lying-192.jpg\" width=\"100px\" height=\"100px\">\r\n      <\/div>\r\n      <div class=\"sc-card-starred-link__col-title\">\r\n        <p class=\"sc-card-starred-link__title\">This is what happens when you lie on your resume<\/p>\r\n        <a class=\"sc-card-starred-link__button\" href=\"https:\/\/en.softonic.com\/articles\/lying-cv-resume\" target=\"_blank\" rel=\"noopener noreferrer sponsored\">read now \u25ba<\/a>\r\n      <\/div>\r\n    <\/div>\r\n    <a class=\"sc-card-starred-link__link\" href=\"https:\/\/en.softonic.com\/articles\/lying-cv-resume\" target=\"_blank\" rel=\"noopener noreferrer sponsored\"><\/a>\r\n  <\/div>\r\n<\/div>\n<p>The tool&#8217;s inherent gender bias wasn&#8217;t the only problem. Another major issue came in the form of data problems, with the AI firing off recommendations at random. Researchers found the tool was matching under-qualified candidates to positions that were far outside their pay grade.<\/p>\n<p>Of course, that\u2019s just one example. But, the fact that algorithms are scanning for job qualities based on existing top performers, it\u2019s hard not to wonder if they\u2019re scanning for the same old masculine power words and mannerisms\u2014rather than aiming for diversity in a more subtle sense.<\/p>\n<p>The Washington Post article points out that an algorithm trained to match candidates to top performers based on performance reviews is <a href=\"https:\/\/www.washingtonpost.com\/business\/2018\/10\/11\/why-robots-arent-likely-make-call-hiring-you-anytime-soon\/?utm_term=.85e65c7fc0e2\" target=\"_blank\" rel=\"noopener noreferrer\">already set up to reinforce biases<\/a>.<\/p>\n<p>They give the example of a female leader given low marks on a performance review for being too assertive while being an aggressive seller might be seen as an asset in a different context.<\/p>\n<p>The point is, artificial intelligence doesn\u2019t replace the recruiter\u2019s job.
